Abstract: Objective To investigate the effect of effort-reward and job burnout on the turnover intention of ICU nurses, and to provide the basis for the clinical human resources management of ICU nurses.Methods In total of 692 nurses were selected with cluster sampling and investigated with turnover intention scale, the questionnaire for the effort-reward imbalance and the job burnout scale.Results Correlation analysis showed that age, working age, economic situation had negative correlation (r<0, P<0.05) with turnover intention, effort-reward and lack of accomplishment sense in work, and positive correlation (r>0, P<0.05) with emotional fatigue and indifference towards work; turnover intention have positive correlation (r>0, P<0.05) with emotional fatigue and indifference towards work, and negative correlation (r<0, P<0.05) with lack of accomplishment sense in work. Multiple regression showed that the influencing factors of turnover intention were: age, working age, economic situation, job title, effort-reward, emotional fatigue, indifference towards work and lack of accomplishment sense.Conclusion Clinical nursing managers should reduce the turnover intention of ICU nurses by reducing the level of effort-reward and job burnout.
